شناخت مولفه‌های برنامه کوچینگ به منظور ارتقاء سرمایه انسانی اعضای هیئت‌علمی دانشگاه‌های علوم پزشکی

چکیده

زمینه و هدف: توسعه سرمایه انسانی اعضای هیئت‌علمی موضوع بسیار مهمی و اثرگذاری در ارتقاء کارایی و اثربخشی عملکرد دانشگاه‌های می‌باشد. یکی از کاربردی‌ترین سیاست‌های توسعه اعضای هیئت‌علمی برنامه‌های کوچینگ می‌باشد. بر این اساس هدف از این پژوهش، شناخت مؤلفه‌های برنامه کوچینگ اعضای هیئت‌علمی دانشگاه‌های علوم پزشکی به منظور ارتقاء سرمایه انسانی آن‌ها است.

روش بررسی: پژوهش کیفی حاضر با استفاده از راهبرد هفت مرحله‌ای فراترکیب تدوین شده است. بنابراین کلیدواژه‌های تخصصی پژوهش در پایگاه‌های داخلی مگیران، پرتال جامع علوم انسانی، نورمگز، پایگاه مرکز اطلاعات علمی جهاد دانشگاهی و پایگاه‌های خارجی Science Direct, Eric, Springer، Wiley Online Library، Sage Journals،، Emerald، PubMed جستجو شدند. برآیند این جستجو 104 مقاله بود. از میان آن‌ها 32 مقاله انتخاب شد.

یافته‌ها: در پاسخ به پرسش اول، ویژگی‌های مربی و متربی، شامل ویژگی‌های عمومی و تخصصی برای هر دو عضو، همچنین ویژگی‌های مشترکی برای هر دو عضو شناسایی شد. در پاسخ به پرسش دوم، چهار مؤلفه‌ها اصلی برای برنامه کوچینگ، به دست آمد. این مؤلفه‌ها شامل؛ آناتومی برنامه کوچینگ (آماده‌سازی، نظارت و اجر، بازخورد و پیامد)، ساختار دانشگاه (حکمرانی و مدیریت در دانشگاه)، توسعه سرمایه اجتماعی (روابط درون و برون دانشگاهی) و ظرفیت‌های نرم (فرهنگی و هنجاری) می‌شد.

نتیجه‌گیری:به سیاست‌گذاران و مدیران حوزه نظام سلامت پیشنهاد می‌شود در پیاده‌سازی برنامه کوچینگ برای توسعه اعضای هیئت‌علمی با توجه به مؤلفه‌های شناسایی شده اهتمام جدی داشته باشند این امر علاوه بر موفقیت شغلی اعضای هیئت‌علمی، ارتقاء کارایی و اثربخشی عملکرد دانشگاه را نیز در پی دارد.
